Abstract
Purpose: The Education Organization, as the most prominent, effective, and broad organization responsible for the formal education and training of people in every society, as well as providing human resources to other organizations, has an important and extraordinary impact on the social, economic, and cultural stability of any country. Meanwhile, teachers, as the main element of this organization, have the greatest impact on the progress and survival of a society; So that their optimal performance can guarantee the success of society. Therefore, it can be said that the teacher is the best member of the educational system in the teaching-learning process and the main architect of the educational system. One of the factors that make teachers more effective in the education process is their creativity or innovative behavior at work. As long as teachers are not creative and innovative, it is difficult to imagine innovative teaching in this field. Innovative teachers play an important role in creating an innovative workforce for the competition of national economic growth. This issue is more important in the elementary age; Because education is the primary formative period of students' cognitive, biological, and social development, and by transferring beliefs, ethics, customs, norms, values, and skills to the new generation and providing a suitable environment for the development of students' potential talents and abilities, makes their talent blossom and increases their academic performance. The present study was conducted to investigate the causal relationship between the ethical leadership of school principals and school culture with innovative work behaviors with the mediating role of psychological security in primary school teachers of Khorram Abad city.
Design/Methodology/Approach: This research was applied in terms of purpose and descriptive correlation in terms of method. The statistical population of the research included all the teachers working in primary education in districts one and two of Khorramabad city in the academic year of 1402-1403. In this research, the sample size was estimated to be 304 according to Morgan's table, who were selected based on the multi-stage random sampling method. To collect data, Brown et al.'s (2005) ethical leadership questionnaire, Grunert and Valentine's (1998) school culture, De Jong and Den Hartog's (2010) innovative work behaviors, and Carmeli et al.'s (2010) psychological safety were used. In addition to descriptive indices, SPSS version 21 software and structural equation analysis in Pls software were used for data analysis.
Findings: The results of the research showed that the relationship between the ethical leadership style of managers and innovative work behaviors of teachers, the relationship between school culture and innovative work behaviors of teachers, and the relationship between psychological security and innovative work behaviors of teachers are positive and meaningful. Also, the relationship between the ethical leadership style of managers and the innovative work behaviors of teachers with the mediation of psychological security and the relationship between school culture and the innovative work behaviors of teachers with the mediation of psychological security is positive and significant.
Discussion and Conclusion: Ethical leaders show respect for their subordinates by paying attention to the feelings and needs of employees, providing a context for the growth and prosperity of people in the organization, appreciating the efforts of people, and highlighting the strengths of employees. This behavior and attitude of the leader of the organization cause the employees to find common ideas about mental security in the workplace and to express their opinions and opinions based on this positive and constructive atmosphere that exists in the organization without fear of possible mistakes and with enthusiasm, commitment and high motivation to work, use all their efforts to perform tasks and creative behaviors.
