Abstract
Purpose: The present study aimed to investigate the effect of conscious silence on defensive silence, emphasizing the mediating role of perceived job insecurity and self-censorship in employees of state-owned banks in Tehran province. Method: This is an applied and descriptive-survey study. The statistical sample consisted of 328 bank employees (out of a total of 1075 people) who were selected using the Cochran formula. Data collection was carried out using standard questionnaires of conscious silence (Rumingog and Stanning, 2013), perceived job insecurity (Francis and Barling, 2005), self-censorship (Hayes et al., 2010), and defensive silence (Van Dyne, 2013). Results: Data analysis was carried out using structural equation modeling and SPSS 21 and Smart PLS 3 software. The results showed that conscious silence has a direct and significant effect on the perception of job insecurity (0.90), self-censorship (0.73), and defensive silence (0.33). Also, conscious silence has a significant effect on defensive silence through the perception of job insecurity (0.29) and self-censorship (0.48). The perception of job insecurity (0.32) and self-censorship (0.66) also have a positive and significant effect on defensive silence. Recommendation: It is suggested that in order to reduce conscious silence, secure and anonymous reporting systems be implemented in organizations so that employees can provide feedback and express their concerns without fear of negative consequences.
